Compensation Calibration: Making the Meeting Work in the System
Calibration is where managers argue ratings and pay into fairness. Configure the tool to support that meeting, not replace it.
Calibration is the meeting where managers sit down and thrash out whether ratings and pay decisions are fair across teams. The mistake is thinking software replaces that conversation. It doesn't, it supports it. Configure for the meeting that actually happens.
Give calibrators the right view
The people calibrating need to see distributions, comparisons, outliers, across the group they're balancing. Configure the calibration view to surface exactly that, so the meeting argues from data, not gut.
Allow adjustment in the room
Calibration produces changes, a rating nudged, an increase rebalanced. The tool must let those happen during or right after the meeting, cleanly, or the decisions get lost between the room and the system.
Keep an audit trail of changes
When a rating changes in calibration, you want to know it changed and why. That trail matters for fairness challenges later.
Real scenario: a client ran calibration in spreadsheets alongside the system, then re-keyed the results, badly. Decisions got lost, numbers didn't match, trust eroded. We configured calibration properly in the tool so the meeting's decisions landed directly and traceably. The spreadsheet went in the bin and the numbers finally agreed. Support the meeting, don't fight it.
